1
Background of the Study
The hospitality industry heavily relies on human labor and
provides entry-level opportunities for young people, women,
and migrant workers, making it a significant source of
employment. Despite its importance, research by Norbu and
Wetprasit (2021) and Peng et al. (2020) indicates that the
industry suffers from poor HR practices, low wages, and poor
working conditions. Abusive supervision, defined by Tepper
(2000) as ongoing negative non-physical behaviors by
supervisors, is prevalent and has detrimental impacts, as
noted by Kaya & Karatepe (2020) and Wang et al. (2020).
This behavior leads to adverse employee reactions and
undesirable behaviors, as discovered by Hsiao et al. (2020)
and Pan et al. (2018).

Research Significance
Research in Karachi can shed light on how socio-cultural
and economic factors in developing nations affect
workplace behavior and performance. These insights
can be valuable for multinational companies and local
businesses alike.

The findings of this research will be of great use to

policymakers, company owners, and academics.

This research provides valuable insights into the

cultural norms and workplace dynamics of Karachi,
which may be very beneficial for human resource
managers and specialists in the city. 8
Theoretical Background:
 Social exchange theory
 This investigation employs the Social Exchange Theory (SET)
as a guiding framework for formulating and examining
hypotheses.
 It posits that people do others a favor with a general
expectation of some future benefit, but exactly when this will
occur is often unclear (Blau, 1964).
 Social Exchange Theory (SET) indicates the presence of a
reliable and committed relationship when both the employer
and the employee diligently follow the standards of the
exchange process. The concept of reciprocity, as outlined in
SET (Gouldner, 1960), posits that an employee who receives
benefits from their employer may have a moral need to
reciprocate the favor (Cropanzano & Mitchell, 2005; De Souza
Meira & Hancer, 2021).
